5. Negotiate Your Best Job Offer

   If you do not know how to negotiate you will often leave money, incentives, equity stakes, and lots of "little benefits" on the table during your job interview. Negotiating starts at the moment you contact an individual or potential employer within a company. Most of the people that I coach and counsel feel that negotiating starts during the later stages of the hiring and interview process. Ask someone. When do job search negotiations start? The answers I get? During the interview process. When you get to the offer. When they start talking about money. This incorrect mindset hands the hiring company or organization all the cards. Be prepared. Be thorough but try to play an inside out game. Try to find out what the elements are of the total job offer from small to large during the process.

   Negotiations in any arena, jobs included, often seem like some Las Vegas card game: You have the feeling that the house (the hiring company) knows the game is rigged, you (the jobseeker) may feel they are eyeing you through the black camera glass on the ceiling, knowing odds favor them by about a million to one. So how do you, the job seeker, flip the odds in your favor? How do you flip without being obnoxious or arrogant? Let me share with you an overview of the psyche of most jobseekers through James.

   James interviewed for a nice position in operations with an early state biotech company; he won an offer and started working. It is now almost two years later. Time has given James some perspective. After many discussions with internal employees after he started working he realized lost in his negotiation process. He hadn't realized how marketable he was compared to the peer group he interviewed against. He failed to find out how he could have structured a better employment agreement with a small biotech from the very beginning because he really didn't know the preferences and possibilities from the insider perspective.

   Start your new job off right with the right offer. Give yourself every advantage. Try to get to know salaries, preferences and internal personnel as you begin your job search and work your way through the hiring negotiation stages. Then when you do get an offer you continue to negotiate elements from salary and beyond that will help you and help the company keep you happy.

   With any company and especially with a smaller company you can negotiate and get clarification on many parts of your job offer. People like James forget this in the haste of negotiations. What are those elements that you should consider in any full-time job offer? Here are some: Compensation, Start Dates, Raises, Bonuses, Performance Evaluations, Vacation Policy, Sick Days, Personal Days Allowed, Health Insurance, Dental Insurance, Vision Insurance, Life Insurance, Disability Insurance, Community Service, Volunteer Programs on Company Time, Educational and Professional Development, Mentoring Programs, Spouse Assistance and Benefits, Time Off For Family Issues and Special Needs Children/Adults.

   Most individuals seeking jobs often start with the wrong assumptions. Let's review some critical assumptions and elements that put a person like James or like you at an immediate and long-term disadvantage or advantage during a job search, interview and negotiation process:

   How the Hiring Food Chain Works. It has been said that the best experience to learn from is other people's experience. DON'T assume you know more about how the hiring process works than the company who is hiring you.
   You will never know what the company knows about hiring even if you talk to former employees, current employees or review sites such as Glassdoor.com for insider information.

   The Process and The Reality. Corporations and organizations must comply with the law and have their own proprietary hiring practices. What is another intangible that most people miss? It is that hiring decision-makers have their own personal preferences in candidates that are not easy to understand. If you have ever worked with a group or committee everyone has a preference and what they really want in a hire is muddy. All of this boils down to the fact that one person or a small group's opinion may dominate the hiring decision. That's the reality so try to get to know the key decision maker because when it is time to push the added negotiation points you have an insider, a friend and an advocate.

   What's the point here? Personal preferences drive more hiring decisions than most people ever know. Realizing this should let you know that although most companies and organizations hiring practices are beyond reproach the human element will never be removed. So your networking internally within the company is paramount to you getting through the murky waters, getting an interview, getting an advantage with the true hiring manager and negotiating your best position.

   Being the biotech, high analysis guy, James thought that downloading every piece of information about the company from the Internet and reading current news would prepare him completely for the interview and for negotiations he would face. According to James: "I could have put myself at an advantage in the negotiation process if would put more effort in getting to know the company and how it would handle questions on negotiations. I had a couple of advocates by the time I was done interviewing. In hindsight and in talking to them since I started working here they said they would have gladly helped me negotiate more on my job offer. Lesson learned. But I was so intent on getting the job I kept thinking not to push when I should have developed some rapport and used them to help me get the best offer."

   James didn't realize that he could have designed and tinkered with the employment agreement. "The company would have signed off on it. I know that because they have added some things to their agreements and I have worked with HR to help them do that. In the end it has been good for the company. But it is still up to the individual to push when it is time to push and know what to negotiate. It sounds greedy but it's really not." It is a win-win mindset to think like this and many people within companies appreciate the attention to detail.

   If James would have found out how creative he could have been with the initial offer and how he could have understood the internals of the company, he could have structured a much more favorable employment agreement. As James says now: "I just saw this agreement come back, felt like this was a good offer and did not want to rock the boat."

   Let's put it this way. Know how the system for hiring works but try like heck to know the people influencing the system. You are not rocking any boats by negotiating an agreement that will make you even more motivated and devoted to the company in the long haul. In the end that is a win for both parties.

8. The Evolution and Downfall Our Police Departments

   Since the early 1700’s populations in the United States have had some form of “Night Watch”, “Town Watch” or Constable to help provide gaps in protection that the locally armed citizenry could not do. Early Americans did not depend on their police departments to protect them from each and every ill in society of the day, they instead wanted their police officers to maintain the class systems that were in place with early settlers and help with the protection of private property when the citizenry could not. The use of police type organizations such as the Pinkertons, the Mint Police, US Parks Police as well as U.S. Marshall’s in the early days helped establish law and order and provide the early established respect for law enforcement officers and the dangers they faced from the many dangers in our very untamed early country and westward settlements.
   Fast forward to the 21st century and take a hard and long look at any police or sheriff’s department in this country and you will find it under siege. And when I say under siege I mean just that, they have the constant pressure applied to them by race baiting attorneys, news organizations that fail to do their due diligence and seek the truth of any given police situation, internal affairs departments who in their haste to calm what is seen as racial tension, go after law abiding, policy minding police officers with a vengeance for the sake of perceived fairness, and the ever Monday morning quarterbacking public that gobbles up the downfall of one of its protectors with a soda and pizza.
   I spent the better part of 12 years patrolling the streets of Los Angeles In the divisions of Rampart and Southeast and constantly walked the line of being a perceived racist cop, although I was a black police officer, I watched untold numbers of officers adopt the drive and wave approach to police work due to the harsh, unbalanced and out of whack internal investigations that could and did derail their careers often times based on misperception of a police officer’s authority and the departments lack of ability and unwillingness to explain such to the general public.

   The downfall of our police departments will be swift and permanent, and will leave a whole class of people defenseless and unprotected if as Americans we don’t collection take steps to defend our officers when they are in the right and have the absolute authority to conduct the kind of policing they are sworn to do and rout out any police officer that is failing to protect and serve citizens with the zeal and zest that they would protect their very own family members. Let’s get something straight, not every black person shot by a white officer is a victim, because there are black males that carry guns illegally on our streets, they do fight with police officers when confronted with arrest and then look to illicit the sympathy of the general public by crying foul when injured or killed by the police for their aggressive and illegal actions, and what do you know this exact same chain of events occurs in the white community also, but the visceral negative reaction to same events in different neighborhoods is the main cause of the downfall of our police departments.
   
   Mark my words, if we as a society continue to scapegoat our police, prop up our most vile criminals and violators and scatter reasonable discussion and discourse to the wind, then what we may find when we wake up one morning, is the disbanding of police departments nationwide and the return to self-preservation, self-protection and self-governance. And how many of you in this nanny state are really ready for that?

    This is going to be strange contention coming from me, because I'm a trainer. Below is stone cold hard data that shows that training is a complete waste of time and money. Your ROI is utterly disappointing.

    This is what Marshall Goldsmith et al discovered in research conducted within a sales organization of 3,000 sales representatives. These reps were divided into four groups and different levels of intervention were employed and this was their observation:

    • Group 1 - no training; sales declined by 4%

    • Group 2 - 8 hours of training only; sales increased by 1%

    • Group 3 - 8 hours of training + some coaching; sales increased between 9 and 19%

    • Group 4 - 8 hours training + 8 sessions of thirty-minute telecoaching; sales increased by 20%.

    Let me emphasize the results of Group 4. Combining training and coaching produces 20 times the result of just training people!

    So that's the catch. If you conduct any type of sales training, make doubly sure you supplement it with coaching.

    So what exactly does effective coaching look like?

    Coaching is not the same as mentoring, although many companies and people use these terms synonymously. Coaching is also not training. At the Direct Selling World Alliance (DSWA) we define training as imparting skills to improve productivity and coaching as changing behavior to boost productivity. Now you can see why Goldsmith’s Group 4 had sales that took off like a rocket.

    Coaching is not telling someone what to do and providing them with the answers. Very often we mistake business coaching like that of a sports coach, who we always see as shouting instructions. I've come across many trainers who conduct some sort of online training and then ask their webinar participants to sign up for a short-term coaching program. They blatantly say that from the coaching program they will get the coach's insights into how to grow their business. That's consulting.

    A consultant provides answers. A coach questions you to prod you to provide your own solutions.

    Providing people with solutions doesn’t transform them. Instead you become a crutch. You’re the go-to guy with the answers.

    Here are some elements to incorporate into your coaching to make it super effective:

    • coaching should be an invitation and not an expectation. This means the coachee has to give you permission to coach them. In the corporate world, coaching is mandatory and so it is an expectation. Many staff don’t look forward to it as it’s a “telling session” by the boss.

    • create a safe environment for the coachee to open up. This relates to the first point above. It’s not a very safe environment when the session is mandated.

    • acknowledge their contribution to the organization, no matter how small

    • use picture phrases and words, for example roadblock or red light (instead of obstacle)

    • start questions with the W-words - What, Where, Who, When, Which & How. At DSWA, we avoid the Why question due to a judgmental connotation.

    • get coachee to create goals with timelines

    • get them to commit to these goals and ask them how you will know when it is implemented. This should be done at the end of the coaching session.

    • make sure that your airtime during these coaching sessions are about 20-30%. This means the coachee has to do the bulk of the talking, not you

    One critical element I haven’t included above is how to give feedback. I’m certain that you’ve heard and read about how to give “constructive criticism”. It’s really strange how business schools and psychologists concocted this philosophy as the right way to make people think about their actions.

    When Dale Carnegie published his book, “How to Win Friends and Influence People” in 1936, he had already stated that criticism always leaves the receiver with negative emotions. He or she will resent you for doing so. It’s an irony that modern researchers went on a wild goose chase to discover the right way to give feedback when it was already documented 80 years ago.

    At the DSWA we train Leaders on the 5 Coaching Skills and among them is how to give “compassionate feedback”. Compassionate Feedback makes the receiver happy and eager to take corrective measures.

    The take home message from this article is that the Network Marketing industry should train independent distributors and coach them. Training alone is insufficient. You will lose, if your competitor were to go the whole nine yards (including coaching) and you only stick with mundane training.

    Every Corporate Leader and Line Manager can be trained as coaches to take their game to the next level. You can never pick up great coaching skills from books or articles and I’m speaking from experience over 30 years. Invest in learning coaching skills from the experts in the field.

16. TSCM Questions We Get - "How often do you find bugs and wiretaps?"

    A. It depends on the type of sweep. We conduct Technical Surveillance Countermeasures (TSCM) sweeps for business and government, and rarely residential or matrimonial type sweeps. More on them later.

    Our regularly scheduled, due diligence, technical information security surveys rarely turn up devices. No surprise. Organizations using our services already have a high overall security profile. They are hardened targets. For them, the bug sweep bonus is... having a known window-of-opportunity when something is found.

    What we do find are other information vulnerabilities like: decayed security hardware; security policies no longer being followed; and other unseen security issues.

    Discovery statistics on our "emergency sweeps" (sweeps where electronic surveillance is suspected) varies from year to year, about 2%-5%. However, the rate of determining what happened and resolving the client's concerns is extremely high. (Isn't that the real point of the exercise?) More often than not, these info-loss cases can be traced back to the human element, or the poor security practices—which allowed the leak to occur some other way.

    The benefits of a TSCM sweep—with either type of sweep—make the task worthwhile.

    When it comes to the residential and matrimonial sweeps, The find rate is quite high. This makes sense. The opposition's focus is narrow; they want to intercept communications and/or determine location. Electronic surveillance is the tool of choice. Solving these cases is relatively easy.

    With organizations, the opposition's focus is information, in all its forms. Corporate espionage, industrial espionage, call it what you will. There is no one spy tool of choice here. It's electronic surveillance plus hundreds of other tradecraft techniques. Solving organizational emergency cases requires more than a simple TSCM bug sweep. Add-on skills include: corporate investigations, alarm system design, computer forensics, and information management to name a few.

    Second to 'getting the goods', the goal of espionage and voyeurism is 'never be discovered'. Obviously, if you don't check, you won't know. The big losers are the folks who don't check.

    The obvious alternative, with the least cost to implement is an independent Cloud CRM solution designed to cross index cable subscriber households with their corresponding social network interests. The current regulatory and privacy issues experienced by cable TV operators gathering unauthorized data from set-top boxes could be mitigated by validating subscriber and even eliminated by essentially having an opt-in plan (provided conveniently by the social media). Access along with profile and interests of households would be controlled by the subscriber’s social media platform of choice. Facebook and Twitter have high consumer acceptance and could be used for household profiles, product interests, social interests, and viewing entertainment interests. There would be incentives to the subscribers to opt-in including notification and reminder of viewing favorites, Groupon type ads, and specific ads matching interests with infomercial type group discounts and urgency to buy.
